广西公共卫生人员岗位胜任力模型与职业满意度的关系 预览

A Competence Model for Public Health Staffs and its Association with Career Satisfaction in Guangxi

摘要 目的:构建广西公共卫生人员公卫胜任力模型,探索该模型与职业满意度的关系,为建设公共卫生人才队伍、提高其职业满意度提供科学依据。方法:于2016年1月至12月对多阶段随机抽取的广西医疗卫生机构公共卫生人员进行问卷调查,内容包括一般社会人口学因素、胜任力要素、职业满意度等条目,采用因子分析构建胜任力模型,采用多重线性回归分析探索胜任力模型与职业满意度的关系。结果:胜任力模型包含76个胜任力要素,归纳为个人特质、临床知识技能、公卫工作技能、公卫管理能力、公卫管理知识、科研相关能力、公卫专业知识7个因子,其中个人特质(回归系数为0.170,P<0.001)与临床知识技能得分(回归系数为0.150,P=0.020)与职业满意度呈正相关,公卫管理能力得分(回归系数为-0.430,P=0.040)与满意度呈负相关。结论:本研究构建的胜任力模型丰富了以往研究模型的内涵,扩展了外延,为评选、考核公共卫生人员、提高其职业满意度提供新思路。 Objectives:To build a competence model for public health staff,and to explore its association with career satisfaction,and then provide the basis for building talent teams of public health and increasing their career satisfaction.Methods:A questionnaire was conducted among multistage random sampled public health staffs in Guangxi from Jan to Dec,2016.Data of socio-demographic factors,competence items and career satisfaction was collected,and factor analysis was used to build the competence model,and linear regression was used to explore the association between this model and staff’s career satisfaction.Results:The competence model concludes 76 competence items which can be split into seven major factors as personal character,clinic knowledge and skills,public health working skills,public health management ability,public health management knowledge,scientific research related ability,public health knowledge.Among these factors,personal character(regression coefficient=0.170,P<0.001)and clinic knowledge and skills(regression coefficient=0.150,P=0.020)has a positive association with career satisfaction,and public health management ability(regression coefficient=-0.430,P=0.040)has a negative association with career satisfaction.Conclusions:This competence model enriches the connotation and extends the extension of the previous research models,it provides a new idea for evaluating and assessing staffs of public health and increasing their career satisfaction.
